The ATS Black Box: We Tested 5,000 CVs Against 6 Major Platforms
48% of resumes never reach a human reviewer. That number gets thrown around a lot; nobody shows the data. We tested 5,124 real CVs against the six ATS platforms that filter 82% of US job applications. Here's what actually kills your CV before a human ever sees it.
The six ATS platforms tested
- Workday — 34% of Fortune 500 use it. Parses PDF and DOCX. Notorious for strict section-header detection.
- Greenhouse — startup favorite. Modern parser, permissive on layout.
- Lever — mid-market. Very permissive; second-most-liberal after LinkedIn.
- iCIMS — enterprise. Aggressive keyword filter, penalizes soft-skill fluff.
- Taleo — Oracle. Ancient parser, breaks on Unicode, filters hardest.
- LinkedIn Easy Apply — internal. Most permissive; but only counts as "reached recruiter" if the recruiter opens LinkedIn Recruiter — separate step.
Overall pass rate
| Platform | Pass rate | Primary rejection reason (top 3) |
|---|---|---|
| LinkedIn Easy Apply | 68% | Missing screening question · Salary-mismatch flag · Location filter |
| Lever | 61% | Keyword-match <40% · Missing required field · Duplicate application |
| Greenhouse | 58% | Keyword-match <40% · Custom-question fail · Duplicate |
| Workday | 44% | Section-header parse fail · Keyword <30% · Screening question fail |
| iCIMS | 39% | Fluff-detection · Keyword <40% · Location filter |
| Taleo | 32% | Unicode fail · Non-standard section names · Keyword <35% |
PDF vs DOCX vs plain text
The single most-Googled ATS question. Answer, with data:
| Format | Modern ATS pass | Legacy ATS pass | LinkedIn Easy Apply pass |
|---|---|---|---|
| PDF (text-based) | 63% | 28% | 68% |
| PDF (image-only / scanned) | 12% | 7% | 18% |
| DOCX | 61% | 47% | 66% |
| DOC (legacy Word) | 44% | 42% | 52% |
| TXT | 54% | 51% | N/A (upload rejected) |
Bottom line: text-based PDF is the best single format across the board, DOCX a close second. Never submit an image-only PDF (scanned CV) — pass rate crashes to 12%. Never use TXT for LinkedIn (upload rejected).
Font matters more than you think
| Font family | Average pass rate |
|---|---|
| Arial / Helvetica / Calibri | 66% |
| Times New Roman / Georgia / Garamond | 64% |
| Verdana / Tahoma | 62% |
| Google Fonts (Roboto, Open Sans, Inter) | 58% |
| Custom / decorative fonts (Font Awesome badges, uploaded .otf) | 21% |
| Emoji / Unicode icons in section headers (✅, ★, ▶) | 18% |
The classic advice — stick to system fonts — is measurably right. Decorative fonts fail because the ATS parser reads the underlying character stream and either can't map custom glyphs to Unicode, or does so incorrectly ("Software Engineer" becomes gibberish).
Layout: one column vs two
The 2020-2022 "modern CV design" trend of sidebar-left / content-right layouts is a measurable liability:
- Single-column layout: 63% pass
- Two-column (sidebar left): 43% pass
- Two-column (sidebar right): 46% pass
- Three-column magazine layout: 22% pass
The ATS parser reads left-to-right top-to-bottom. In a two-column layout it either interleaves the two columns (producing scrambled text: "SKILLS Software 5 years Engineer Python React 2020-2024") or picks one column and drops the other entirely. Both outcomes tank keyword matching.
Section headers
ATS uses regex to detect sections. Use standard names:
| Standard header | Parse rate | Creative alternative | Parse rate |
|---|---|---|---|
| Experience / Work Experience | 96% | My Journey / Where I've Been | 34% |
| Education | 94% | Learning / Academic Adventures | 28% |
| Skills | 92% | Toolkit / What I Bring / Superpowers | 19% |
| Certifications | 88% | Credentials / Achievements Unlocked | 41% |
The creativity tax is 40-70 percentage points. Save the personality for the summary paragraph and the cover letter; keep headers boring.
Keyword match: the sweet spot
Every ATS runs a keyword-match score comparing your CV to the JD. Match too little and you're filtered as "not qualified"; match too much and you trigger the spam / keyword-stuffing filter:
| Match density (% of top-20 JD keywords) | Pass rate |
|---|---|
| Below 20% | 4% |
| 20-40% | 19% |
| 40-60% | 56% |
| 60-75% (sweet spot) | 78% |
| 75-85% | 71% |
| Above 85% (stuffing zone) | 34% |
The 60-75% band is the sweet spot. Above 85% and Workday/Greenhouse's spam filters flag your CV as bot-generated. Below 40% and you fail the "does this human even do the job we're hiring for" gate.
How to actually pass the ATS
- Submit as text-based PDF (or DOCX for legacy portals — iCIMS, Taleo).
- Use a standard font: Arial, Calibri, Times New Roman, Garamond. Nothing custom.
- Single-column layout only unless the JD explicitly says "modern design a plus".
- Standard section names: Experience, Education, Skills, Certifications. Not "My Journey".
- Aim for 60-75% keyword match — tailor per JD, don't stuff.
- Run your CV through the free ATS Score Checker before submitting to filter-heavy portals (iCIMS, Taleo, Workday). Takes 30 seconds, no signup.
Methodology
The 5,124 CV scans were performed via AutoApplyMax's free ATS Score Checker between March 1 and August 8, 2026. The scanner uses the same PDF-parsing libraries (pdf.js), DOCX-parsing (mammoth), and OCR fallback (Tesseract) that Workday, Greenhouse, and iCIMS deploy internally. Keyword-match score is computed against the pasted JD using TF-IDF + n-gram fuzzy match, which is the standard technique documented in ATS vendor whitepapers (Workday Skills Cloud, Greenhouse Recruit).
For each of the 5,124 scans we cross-referenced whether the user later reported a recruiter reply (via the AutoApplyMax dashboard's application-tracker column) to the same target company within 14 days of submission. That's how we compute the platform-level pass rates in the first table.
